Learning & Development Benefits Not Lasting

The Gallup Organization estimated that there are 22 million actively disengaged employees costing the economy as much as $350 billion dollars per year in lost productivity, including absenteeism, illness and other low morale issues. And that's just in the USA!

(These figures don't include the huge employee turnover costs.)

What is your Return on Investment from your Learning and Development programs? What would the evidence tell us?

Over the past 20 years, we have asked the more than 500 organisations that we worked with, "How much are you investing per employee in their Learning and Development?"

Answers range from a low of around $100 a year to a high approaching $2000 per year.​

When we then ask, "What is your return on this investment?" we mostly get blank looks.​ From what we've seen, most organisations are not actually measuring their ROI on their Learning and Development spend.

We believe this is because L&D is seen as courses people go to, rather than something that is integral to their daily work.

As a result, when people return to work from such courses, very little, if any, learning is integrated into the work place, and there is a huge gap between spend and actual return.​

Here's the bottom line: common wisdom tells us that it costs 1.5 to 3.0 times a person's wages/ salary to replace them.​

Which leads us to this old yet powerful story: the CFO asked: "What if we invest in our people and they leave?" To which the CEO responded: "What if we don’t and they stay?"

What's really needed are...

  • Learning and Development that enables learning on the job. The overwhelming weight of research indicates this accounts for 70% - 90% of resulting increased and lasting workplace performance.
  • Coaching and mentoring that is fully integrated with on the job learning.
  • Formal learning that supports and is supported by the above.
